Director of Personal Training

Compensation: $120,000–$140,000 base salary
Bonus/Incentives: 20% bonus potential (based on field performance metrics including sales conversion, retention, staffing, and client count)

Location: Colorado-based
This role supports 72 clubs across CO, OK, NE, UT, AZ, IL, IN, and WI, with 17 new club openings planned this year.
Relocation assistance may be available for the right candidate.
Must be willing to travel regularly and work flexible hours, including weekends as needed.

Reports To: Senior VP of Fitness
Direct Reports: 3 Field Managers (regional leaders supporting club-level execution)


Position Overview

Lakeshore Talent is partnering with a fast-growing, multi-unit fitness organization to identify a strategic and execution-focused Director of Personal Training. This enterprise-level leader will own the strategy, development, and performance of Personal Training across the full organization—driving scalable systems, consistent execution, and measurable business results.

This role is ideal for a seasoned multi-unit Personal Training or Fitness Operations leader who understands field realities and can translate trainer-level performance data into district, regional, and company-wide strategy. Success in this role requires both executive presence and the ability to earn buy-in from frontline teams.


Key Responsibilities

Enterprise Program Strategy & Development

  • Lead the design, implementation, and evolution of Personal Training programs across all clubs.

  • Build scalable training systems for trainers, PT leads, and field leaders—ensuring consistency across markets.

  • Research industry trends, competitive insights, and member data to develop best-in-class offerings.

  • Partner with Operations and Marketing to align PT programming with business and brand strategy.

Revenue Growth & Business Ownership

  • Own enterprise-wide PT performance, including revenue, utilization, conversion, and retention KPIs.

  • Develop and manage annual budgets, forecasts, and financial plans.

  • Identify opportunities to grow PT penetration, small group training, and specialty offerings.

  • Ensure accurate, transparent reporting in partnership with Finance.

Trainer Recruitment, Retention & Performance

  • Collaborate with field leadership and HR to recruit, onboard, and retain high-performing trainers.

  • Build career pathways and leadership development programs to reduce turnover.

  • Establish performance standards, accountability systems, and recognition programs.

Education & Professional Development

  • Curate and deliver scalable education, certifications, and continuing development programs.

  • Build partnerships with certifying bodies, vendors, and industry leaders.

  • Lead workshops, summits, and virtual learning experiences for field teams.

Member Experience & Quality Assurance

  • Ensure consistent, high-quality training delivery and client care across all locations.

  • Implement systems to track client satisfaction, outcomes, and long-term engagement.

  • Oversee trainer-client matching, service audits, and issue resolution.

Technology, Data & Analytics

  • Leverage CRM, scheduling, POS, heart rate tracking, and performance dashboards to drive accountability.

  • Build a data-driven culture through KPI reporting and analytics-based decision-making.

  • Evaluate and implement new tools that enhance trainer productivity and client engagement.

Marketing, Compliance & Cross-Functional Leadership

  • Partner with Marketing on PT promotions, lead generation, and conversion strategies.

  • Ensure compliance with safety, legal, and certification standards (CPR/AED, industry credentials).

  • Collaborate with Operations, People, Finance, and Member Services to drive alignment and innovation.


Qualifications

  • Bachelor’s degree in Exercise Science, Kinesiology, Business, or related field (Master’s preferred).

  • 5+ years of multi-site leadership experience in Personal Training or Fitness Operations.

  • Proven success driving revenue growth, retention, and scalable program execution.

  • Strong financial acumen with experience owning budgets and performance metrics.

  • Demonstrated ability to build, lead, and develop high-performing teams.

  • Deep knowledge of PT program design, performance analytics, and fitness technology.

  • Exceptional communication skills with the ability to present to senior leadership and the C-suite.

  • Current CPR/AED certification required.

  • Industry certifications (NASM, ACE, NSCA, etc.) strongly preferred.

  • Willingness to travel extensively and work flexible hours.
